Creating justice-centered organizations is the next frontier in DEI. This book shows how to go beyond compliance to address harm, share power, and create equity.

Traditional DEI work has not succeeded at dismantling systems that perpetuate harm and exclude BIPOC groups. Proponents of DEI have put too much focus on HR solutions, such as increasing representation, and not enough emphasis on changing the deeper organizational systems that perpetuate inequities—in other words, on justice. DEIJ work diverges from traditional metrics-driven DEI work and requires a new approach to effectively dismantle power structures.

This thought-provoking, solutions-oriented book offers strategic advice on how to adopt a justice mindset, anticipate and address resistance, shift power dynamics, and create a psychologically safe organizational culture. Over the past fifty years, reams of research have been published around the idea of psychological safety, an aspect of organizational culture that cultivates openness, engagement, and positive change. It is the feeling among employees that employers and managers will not punish them for speaking up. As David Altman from the Center for Creative Leadership puts it: “People need to feel comfortable speaking up, asking naïve questions, and disagreeing with the status quo to create ideas that make a real difference . . . . It doesn’t mean that everybody is nice all the time. It means you embrace the conflict and speak up, knowing that your team has your back and you have their backs.” While most of the literature in this area has focused on team dynamics and organizational hierarchy—including the business case for psychological safety—the current zeitgeist requires we refine it even further with an eye toward justice: A just organization ensures that Black and POC employees are psychologically safe.

The majority of organizations in the US are still hierarchical in their structures. Generally speaking, org charts are a nominal variation of “executives are positioned above upper management, which in turn stands above middle management, which then oversees the general staff population.” There may be more levels, different terminology, or perhaps even a nice-looking horizontal layout, but at its core, this structure has become the operating paradigm in staffing. There are plenty of benefits of utilizing such a structure, and it can be highly effective in producing an organization’s desired outcomes, whatever they may be. The adage too often remains true, though: “Bad news doesn’t travel up.”

More to the point: bad news doesn’t travel up if no one feels safe sharing bad news. Likewise, good ideas die a quick death along with the bad news if employees expect their ideas to be overlooked, criticized, or dismissed out of hand. Put another way—the traditional workplace hierarchy often suppresses growth and change by suppressing bad news and good ideas due to employees not feeling psychologically safe. “Often” is the operative word there, for it doesn’t have to be so.

It takes a concerted effort from the team and company leaders to create a psychologically safe working environment, especially for Black and POC employees. Leaders have to be willing to receive open, honest feedback and not feel threatened by ideas from those lower in the hierarchy—especially employees of color—and cultivate a culture where everyone feels safe sharing.

The book deals with actual situations that resulted in investors losing multi-millions of dollars to financial tricksters. Emphasis is placed upon learning how to detect early warning signs. Financial exposure can be minimized prior to situations deteriorating into bankruptcies. However, individual investors have to take specific actions after doing some homework. Otherwise, the alternative is to lose money by listening to "hot tips," often involving publicly traded securities.

Some types of commonly seen but inappropriate financial reporting are permitted in certain countries (including parts of North America), even though they deeply aid the financial tricksters. Governments are seriously neglecting investors by not prohibiting certain reporting trickery. Overall, in some regions, investor protection is simply archaic (including allowing false advertising). Currently, investors face serious risks.

The book attempts to minimize technical language. Stress is placed upon encouraging investors to look for specific warning signs before opening their purses and wallets to the growing group of tricksters.

IFRS’ Prime Deficiencies Strangely, IFRS was somehow brought to Canada by a surprise group, being our external financial statement auditors. IFRS was portrayed at the outset by many auditors as merely being a “continuation” of, or very similar to, its predecessor, Canadian “generally accepted accounting principles, or GAAP.” Such a comment is disturbingly false, in crucial ways. Canadian GAAP and IFRS are almost Al Rosen 22 opposites. For instance, the concepts of what constitutes, or qualifies as being called “net income” often are totally different, and are material dollars apart. Considerable attention has to be paid to the major differences between the two. Most investors seem to be unaware of the huge dollar differences between the two and their consequences for their loss of savings. Supporters of IFRS claim that IFRS is “principles” based, and not “rules-based.” Unfortunately, aside from adopting some U.S. GAAP-based “concepts,” the IFRS “principles” are difficult to ascertain. Why? IFRS gives extensive freedom to individual managers to choose their own methods of accounting and reporting. Unknown “principles” are well beyond scary. Clearly such management freedom of choice prevents, or destroys, comparability among companies in the same industry. Accordingly, IFRS-supporters themes about IFRS being a universal, across-the-world, basis of reporting is much more than a huge fiction. This fiction point merits considerable emphasis, Chapter after Chapter in this book. Yet, IFRS supporters seem to cling to the absurd idea that Canada is a member of a new universal group of countries (that are “building one worldwide basis of reporting,” for investor comparability purposes). Not so; nowhere close. IFRS allows extensive management Avoiding Swindlers 23 choice of alleged “principles.” Comparability is automatically destroyed. Somehow, in our world, the fact that more than one language, one culture, and various religions, as well as multiple heights and weights of people exist, and have not been standardized, after all of these years, seems to have gone unnoticed by IFRS accountants.

(Al) Rosen has combined being a university professor (holding a PhD) with several qualifications in the fields of investigative accounting and reporting (such as acting as a fraud examiner) for over 35 years. He has authored many reports for court cases, and has testified in courts in various countries in many large-dollar cases. Often the allegations are that investors have been deceived by materially misleading financial reports. He has co-authored two previous books, and articles, with his son Mark. It is unfortunate that people interchangeably use the words manager and leader.  We see these words as titles; however, they also distinguish functional roles.  I apply the term executive to those with roles as both manager and leader.  The roles demand different mindsets and participation in different sets of activities.  Leaders proactively find opportunities to change the status quo, while managers reactively rely on the status quo.

Harvard Professor John Kotter has long tried to edify business people on the differences between management and leadership.  Kotter explained that one of the functional differences is that while leaders set direction, managers plan [and execute][1]. Kotter explains that “Planning is a management process, deductive in nature and designed to produce orderly results, not change.  Setting a direction is more inductive.  Leaders gather a broad range of data and look for patterns, relationships and linkages that help explain things. What’s more, the direction-setting aspect of leadership does not produce plans; it creates visions and strategies” (3).  Kotter’s paper remains widely used in business schools, yet these institutions do not teach their students how to create visions and strategies.

Strategic leadership is about changing the status quo by finding unconventional concepts to achieve a qualitative strategic goal intended to improve the competitive position of a business.

The two different hats that executives must wear require different views on the use of creative intuition.  To create visions and concepts, leaders must use strategic intuition. However, to ensure that they meet their objectives, managers must use reliable tactics, and so they avoid proactively imagining ways to change.  Since change is risky, the oft-heard mantra of managers is, “If it ain’t broke, don’t fix it.” Managers reactively modify a tactic when it either fails to solve a tangible problem or is found to be measurably inefficient or unreliable according to some standard.  Often, they benchmark competitors to find the best tactics.

Unfortunately, many executives attempt to find strategic opportunities using this same management approach.  Rather than proactively create their own truly strategic opportunities, they wait until a problem with their strategy becomes tangible.  They then benchmark the strategies of others or adopt the latest business trends.  On the other hand, strategic leaders proactively create new strategic concepts using their strategic intuition.

The Geology of Business

Geology: a science that deals with the earth’s physical structure and substance, its history, and the processes that act on it.

The way we all work is changing – because of technology, a globalized economy, and business evolution. Our fathers – Mr. Wagner and Mr. Stafford – each worked for one employer for the bulk of their careers. Our mothers bridged that gap between doing the ‘right’ thing, which for a time was staying home with the kids, and doing what fulfilled them. That was, at various times and for each of them, owning and operating a store and working in the management ranks of a major Canadian telecommunications company.

In our parents’ day, it was expected and common to have a single employer, if not a single career. Today, not so much.

About 15 years ago, a person could expect to have five careers in his or her lifetime. Today?

In Canada, more people were self-employed in 2016 (nearly 2.8 million) than at any time in the previous 30 years. The OECD (Organization for Economic Cooperation & Development) reports self-employment rates from 2015 as a percentage of total employment as follows:

The United States 6.5% Canada 8.6%
Australia 10.3% Germany 10.8%
Japan 11.1%
United Kingdom 14.9%
European Union (28 countries) 16.1% Italy 24.7%

Entrepreneurs ask questions, challenge the status quo, compete successfully against “traditional” companies and come up with new processes and products that drive innovation.

Five Reasons You Should Read My Book

1.   You hate being told what to do.

Uh-huh. Us too. That’s why we’re in business for ourselves and we live on a sailboat. So we can do whatever the *#4& we want. Which is how we learned a ton of great stuff about starting a business.

AUTHOR BIO:

Boni Wagner-Stafford is a full-time writer, ghostwriter, editor, and author. Boni's writing has helped other authors, business leaders and coaches thrive.

For more than 10 years Boni was with the Ontario government. She held a number of senior communications and management roles. She worked on 5 consecutive Ontario budget documents. Most noteworthy is the 2008 Ontario Budget for which Boni was managing editor. She also played key editorial management roles in government reports such as Ontario’s Action Plan for Seniors. While in senior management Boni led teams that managed strategic communications for files such as securities regulation, auto insurance, tax reform, credit union and real estate legislative reform and tourism industry modernization.

Boni also worked for 15 years as a television reporter. She was also a news anchor and a producer. As a journalist, she worked under the names Boni Fox and Boni Fox Gray (Globe and Mail story about the names here). Boni’s stories spanned politics, government, crime, health, environmental and social issues. Her work won several awards.
